شناسایی عوامل مؤثر و ارائه مدل کاربردی مدیریت دانش در بهسازی کارکنان با رویکرد بررسی نقش دانش فنی کارکنان بازنشسته شرکت ملی مناطق نفت‌خیز جنوب

چکیده

این مطالعه با هدف تحلیل کاربرد مدیریت دانش جهت بهسازی کارکنان با تأکید بر آسیب‌شناسی دانش فنی کارکنان بازنشسته انجام شد. پژوهش از نوع کیفی، با هدف کاربردی، از نوع روش آمیخته اکتشافی تحلیلی متوالی انجام شد. جامعه آماری دو گروه اساتید رشته نفت در دانشگاه آزاد اسلامی در استان خوزستان به تعداد 30 نفر هیأت علمی و مدیران مناطق نفت‌خیز جنوب به تعداد 100 نفر بود. نمونه آماری مدیران با روش گلوله برفی و اساتید با روش نمونه‌گیری انتخابی هدفمند به تعداد 20 نفر از هر گروه انتخاب شدند. حجم نمونه بر اساس تکنیک دلفی انتخاب شد. جمع‌آوری داده‌ها با استفاده از ابزار تحقیق پرسشنامه تشریحی محقق ساخته صورت گرفت. روایی صوری و محتوایی آن با استفاده از نظر متخصصان و بررسی نتایج پایلوت، تأیید شد. سؤالات پژوهش بر اساس مؤلفه‌های اصلی و عوامل زیرساخت تئوری مدیریت دانش، مقایسه عملکرد شرکت‌های مناطق نفت‌خیز جنوب با چند شرکت برند نفتی، چگونگی بازگشت مجدد دانش فنی کارکنان، ارزیابی مدل محقق‌ساخته مدیریت دانش تنظیم شد. با استفاده از تکنیک دلفی به شکل کتبی و سپس مصاحبه عمیق و نیمه سازمان‌یافته در 3 مرحله جداگانه نظر نخبگان بررسی شد. با استفاده از روش تحلیل محتوا و آمار توصیفی داده‌های پژوهش، طبقه‌بندی، کدگذاری عددی بر اساس ترتیب شرکت افراد در مصاحبه، بررسی، نمره‌گذاری و تحلیل شد. نتایج نشان می‌دهد چرخه بازگشت دانش فنی کارکنان بازنشسته ضعیف بوده و این طلای شناور همراه کارکنان بازنشسته از سیستم خارج می‌شود در حالیکه با عضویت کارکنان بازنشسته در اتاق‌های فکر و مشاوره، همکاری به‌عنوان مدرس فنی و استاد کار، همکاری پاره‌وقت در مواقع ضروری می‌توان از این دانش استفاده کرد. در پایان مدل کاربردی مدیریت دانش، مستخرج از پژوهش، ارائه شده است.

Identifying the Effective Factors and Presenting the Practical Model of Knowledge Management in the Improvement of Employees with the Approach of Examining the Role of Technical Knowledge of Retired Employees of the National Company of Southern Oil-Bearing Regions

چکیده [English]

The purpose of this study was to analyze the application of knowledge management for staff improvement with emphasis on the pathology of technical knowledge of retired employees. A qualitative research with applied purpose was performed by sequential analytical mixed method. The statistical population of this study was two groups. The first group was 30 persons of faculty members of petroleum engineering at Khuzestan Islamic Azad University and the secend one was 100 persons of managers at National Ianian South Oil Company. The statistical sample of the managers was selected by snowball method and the faculty members were selected by targeted selective sampling from 20 persone of each groups. Sample size was selected based on Delphi technique. Data were collected using a researcher-made questionnaire. Its face and content validity was verified using expert opinion and pilot study results. Research questions were adjusted based on the main components and factors of knowledge management theory infrastructure, comparison of National Ianian South Oil Company subsidiaries with several brand oil companies, how to return staff technical knowledge, evaluation of researcher-made knowledge management model. With use of Delphi technique elite opinion was examined in 3 separate stages. By using content analysis method and descriptive statistics, the research data were classified, numerically coded based on the order of participation in interviews, surveyed, scored and analyzed. The results show that the retirement cycle of technical knowledge of retired employees was weak and this floating gold goes out with retired staff from the system, while using retired staff in thought and consulting rooms, working as a technical lecturer, part-time collaboration can be used when needed. Finally, an applied model of knowledge management, derived from this research, is presented.
