عوامل مؤثر بر امنیت شغلی کارکنان سازمان‌ها (فراتحلیلی از تحقیقات موجود)

چکیده

امنیت شغلی یکی از مسائل مورد توجه سازمان‌ها به‌خصوص در چند دهه‌ی اخیر می‌باشد. پیچیده‌تر شدن و گسترش روزافزون فرایند تقسیم کار و نیاز به تخصص‌های جزئی در زمینه‌های مختلف مستلزم استفاده از کارشناسان و تکنسین‌های مختلف می‌باشد در این میان امنیت شغلی یکی از دغدغه‌های اصلی کارکنان سازمان‌هاست. فراتحلیل حاضر با هدف بررسی مهم‌ترین عوامل مؤثر امنیت شغلی در ایران انجام گرفته است. در روش فراتحلیل جامعه‌ی آماری شامل کلیه‌ی مقالات علمی ـ پژوهشی و کنفرانسی است که از سایت‌های معتبر مانند نورمگز، مگ‌ایران، پرتال جامع علوم انسانی و پایگاه اطلاعات علمی جهاد دانشگاهی و کنفرانس‌های معتبر داخلی و بین‌المللی طی سال‌های 1380 تا 1396 با موضوع امنیت شغلی جمع‌آوری شده‌اند در نهایت 19 پژوهش انتخاب و با نرم‌افزار فراتحلیل CMA2 مورد تحلیل قرار گرفت. یافته‌های پژوهش نشان دادند که در مجموع رابطه‌ی 28 متغیر، سه متغیر بیشترین تأثیر را بر امنیت شغلی کارکنان داشته‌اند. نتایج فراتحلیل نشان داد که اندازه‌ی اثر توانمندسازی کارکنان و امنیت شغلی با 57/0 و اندازه‌ی اثر رضایت شغلی و امنیت شغلی با 52/0 در حد بالا قرار دارند؛ همچنین رابطه‌ی تعهد سازمانی و امنیت شغلی در مطالعات مرور شده معادل 43/0 و در حد متوسط ارزیابی شد.

چکیده [English]

Occupational safety is one of the issues that have been considered by organizations, especially in recent decades. The complexity and increasing expansion of the division of labor process and the need for minor specialties in different fields require the use of various experts and technicians. In this regard, job security is one of the main concerns of the staff of the organizations. The present study aims to investigate the most important factors Effective job security in Iran has been carried out. In the method of meta-analysis, the statistical community includes all scientific-research papers that have come from reputable sites such as Noormgs, Magiran, the Comprehensive Human Sciences Portal and the Academic Database of Academic Jihad, and national and international conferences. The years of 2001 to 2017 were collected with the theme of job security finally, 19 studies were selected and analyzed CMA2 meta-analysis software. The findings of the study showed that the total of 28 variables of the three variables had the greatest impact on the job security of the employees. The results of the meta-analysis showed that the effect of employee empowerment and occupational safety with 0.57 and the magnitude of the effect of job satisfaction and job security were 0.52. Also, the relationship between organizational commitment and job security in the reviewed studies was 0.43 and moderately.
